While an organization expects performance to increase after a new rewards program begins, they may see performance decrements compared to pre-incentive levels. Why?

The added incentives change intrinsic motivation to extrinsic motivation, and performance decreases because effort and motivation are both negatively impacted. Cognitive evaluation theory holds that because employees are no longer in control of what was once rewarding, the feelings of personal accomplishment and satisfaction they once enjoyed have been replaced by extrinsic rewards and associated pressure to perform.
